The Impact of Remote Work Flexibility on Employee Engagement: The Moderating Role of Digital Communication Competence — A Quantitative Study in Pakistan
Abstract
This research investigates the impact of flexibility in remote work on employee engagement for organizations in Pakistan's IT, banking, and telecom industries. Due to changing workplace realities, especially post-COVID-19 pandemic, remote work practices have become more relevant. Based on Social Exchange Theory, this research investigates how flexible work arrangements lead to higher employee engagement and whether digital communication proficiency mediates this relationship. A quantitative design was used, with the data gathered from structured questionnaires completed by 310 full-time workers who were employed in large city centers. The analysis, based on regression methods, reveals that remote work flexibility positively and significantly influences employee engagement. In addition, the findings indicate that digital communication ability reinforces this link and imply that workers who are highly competent in digital communication are most likely to stay engaged while telecommuting. These findings reinforce the need to embrace digital skill acquisition in HR practices, especially in emerging economies such as Pakistan, where telecommuting practice is still emerging. The research provides insightful recommendations for organizations that seek to enhance workforce motivation through adaptive and technology-enabled work approaches.
