"Inclusive HR Practices and Their Impact on Disabled Employees' Well-being, Consumer Perception, and Business Performance in Hospitality"

Abstract

After the pandemic hit the world, it has disproportionately affected the hospitality sector, exacerbating challenges for workers with disabilities. This study explores how flexible human resource practices can enhance the well-being and performance of this vulnerable workforce during and after the pandemic. Adopting a qualitative approach, the research examines Human Resource Management systems across three levels, i.e. the skills of the employees, their behaviors, and the flexible HR practices, to identify strategies that foster resilience and productivity. Findings reveal that flexible compensation, remote work accommodations, and targeted training significantly improve well-being and performance, while rigid policies exacerbate stress and disengagement. This research study contributes to organizational support theory by demonstrating the critical role of adaptive HRM in crisis management. Practical implications are provided for HR professionals, policymakers, and rehabilitation agencies to promote inclusive workplaces in post-pandemic recovery.
